Eight mistakes that kill your retail sales training

You’ve only got one shot at training new hires. One. You can’t go back.

Whatever skills and attitude you instill in sales training affects how employees will approach their job with you forever.

That’s why top-notch retail sales training focuses not on the investment but on the long-term ROI on your staff’s abilities to move your merchandise.

Over the years, I’ve seen some common breakdowns in retail sales training programs that ruined their effectiveness. Fortunately, they’re easily avoided with a little insight and refocus.

Mistake #1: Dumbing the sales training down. Treating sales training like a kindergarten class is the #1 way to kill employee motivation.

Your Fix: Assume your sales team is capable of the sales skills you expect from them. First, focus on fundamentals: instilling right attitudes, teaching a process to sell and then practicing those skills so they can truly be your brand ambassadors.

Mistake #2: Complicating sales training. Your sales training program only has to do 3 things:

  • Convey your company brand, personality, and culture through building rapport
  • Show how to lead customers to products they might also want
  • Show how to lead customers through to purchase.

Your Fix: The best sales training programs are simple and elegant. Developing practical skills application is far more important than loading employees down with information they’ll never remember. Focus on training them to take 100% ownership for each customer who walks through your door.

Mistake #3: Flooding trainees with content. This is another over-complication of sales training. It’s good to have visual materials. Many people learn best by reading. But when your new reps hit the floor, they won’t have a textbook to crack open.

Your Fix: It’s far more important that your team develops confidence and composure while communicating. Interactive, practical sales training is the only way to build those real-time skills.

Mistake #4: Obsessing over scripts. You already know this: people buy out of emotion. If customers are in your brick and mortar store, it’s because they want to be there. The more your sales team builds their trust, the more likely they are to buy. Not only that – they’ll feel great and rave about you to all their friends. However, encountering a salesperson incapable of interacting without a script is a total turn-off.

Your Fix: All sales people need to have general scripts to rely on. Think of a training script as the backbone that holds customer interaction through the five parts to a sale, but the salesperson must personalize it and make the process seem effortless in order for scripts to be effective. It’s more important that your team has a good grasp on the process of leading someone through to making happy purchases. Creating interactive exercises where they develop scenario-based personalities and confidence are in order.

Mistake #5: Creating meaningless acronyms. Acronyms are a great trick to aid memory. But having irrelevant (or flat-out lame) acronyms aren’t. M-A-G-I-C is good if it is a meme employees easily remember, but memorizing the meme to be able to recite it is just a waste of their talents.

Your Fix: Focus on coming up with superb memory-assisting tools, like practical-application drills, step-by-step orderly processes and engaging visual aids.

Mistake #6: Treating trainees like prisoners. History recap: The Industrial Revolution gave rise to training disciplines based on inputting information and regurgitating it for a test, essentially treating people like machines.

Fast forward to 2012: many companies still work under this paradigm. They mistakenly use techniques like locking new hires up in a training room, isolated from the world. Or sitting them in front of a monitor, “learning” information online with no real interaction with humans.

Your Fix: Understand that retail is about building trust and rapport between staff and customers. That’s a relational process. Everything else is secondary. Don’t teach your team to have the forced, obedient-drone attitude of Industrial Era factory workers. Get them interacting, practicing and having fun selling your products instead. We’re becoming a species at home in front of a screen typing or viewing all kinds of virtual life. If your employees are to work with the public, you just might have to teach them how to be human.

Mistake #7: Throwing them to the wolves. It’s tempting to just toss new hires out on the floor, to flub their way through interactions while a trainer hovers over their shoulder. That approach is great in theory. In reality, it alienates customers. It ties up floor staff, and leaves best new hires unmotivated; they’re embarrassed to learn in front of strangers.

Your Fix: Set up designated sales training areas. Be willing to invest time, energy and resources into creating a stellar learning environment.

Mistake #8: Not having a superb trainer. You might have the most brilliant sales-training program in the world. But if your sales trainer, the one making that training real, actionable, fast-paced and fun is a lump of coal, you’re going to make little lumps of coal of your trainees. If your trainees are treated as “nothing special,” that feeling will rub off on your customers too, leaving them feeling like “they’re nothing special” also.

Your Fix: Humans are hard-wired to imitate each other. As a sales trainer, your job isn’t just to disseminate information. It is your responsibility to breathe confidence into your team and to deliver energy and attitude aligned with your brand personality. 2. Keep Training Short but Consistent With Micro-Learning

A report by Sales Performance International warns that sales training can be too much of a good thing. Managers might be anxious to develop a highly competent sales force. but the truth is, salespeople — like anyone — generally can’t retain a huge amount of information at one time.

The study found that multi-day sales training events are essentially a waste of money, as approximately 50 percent of the learning content is forgotten within 5 weeks. much less applied to the sales process.

Overtraining can actually be detrimental to your salespeople’s natural talent, crush their confidence, and push technique over ability. Instead, send out reminders via email or encouragements via smartphone. This can enforce effective habits without totally overwhelming your salespeople.

Real world example: TED Talks exhibit micro-learning at its finest. Industry professionals and thought leaders discuss a variety of topics to teach and inspire in digestible 15-minute increments. Incorporating this method to train salespeople in easily manageable intervals will keep them engaged and help you deliver new information they’ll actually retain.

3. Reward Specific Achievements

Salespeople are driven by goals (probably more so than other employees), which makes an achievement-based training program another excellent option.

But generalizing your team members’ successes won’t make them stick. A much more effective sales training technique is to tell them they’re doing a good job because they exceeded their goal by a certain percentage or recognize their performance on a particularly difficult call. Always use specifics to make these successes tangible and more meaningful.

Real world example: Best Buy used this model in its Path to Excellence initiative. Leadership awarded the sales force badges when it utilized concepts taught in training. These badges led to four distinct levels of recognition, ranging from bronze to platinum. Best Buy found that the stores with the highest levels of recognition outsold those with lower recognition levels by three to one.

4. Field Train and Provide Detailed Feedback

Most of our talent development happens in the field. But it’s the analysis and feedback a salesperson receives after a call that resonates. Supervisors can emphasize listening to and understanding client needs and help salespeople avoid pushing a product by providing direct feedback in a real sales situation.

For effective real-world training to happen, a competent leader needs to listen in on sales calls, review recordings, and analyze the person’s performance to offer timely and specific feedback. This should ideally happen hours after the experience so the feedback is fresh and the salesperson can reflect on the experience.

Real world example: Walgreens implemented “Well Experience ” field training to provide hands-on experience in a simulated pharmacy environment. It used games such as merchandise scavenger hunts to familiarize teams with new store layouts, job shadowing in stores with these layouts, and “go live” performance coaching. After 13,000 employees went through the program, confidence levels rose from 42 percent to 90 percent.

5. Share Success Stories

According to the National Business Research Institute, employee attitude affects 40 to 80 percent of customer satisfaction, and the study of one retail giant revealed that a one-point increase in employee engagement led to a $200,000 increase in monthly sales per store.

High employee engagement and morale has a direct impact on the bottom line. Sharing mutual successes also instills a sense of unity in your salespeople and encourages them to work harder and smarter.

Real-world example: When salespeople succeed at Yesware, it s heard around the company (literally). Every sales rep has a closing song that gets played when they close a deal, while the rest of the sales team gets up and dances in celebration. When a team member hits their goals, they receive a big gold star for their desk, putting a spotlight on that person s individual accomplishment and recognizing a job well done.

Providing reassurance to your sales team through recognition instills confidence and fosters natural skills in the sales arena. Couple that with frequent, flexible, and manageable product education and field training, and you’ll take your team from great listeners to selling superstars.

How long does the training take?

There is about 3 hours of video content in the initial Retail Sales Academy course, but the total training time will vary by student. It depends on how quickly they complete the quizzes, if they have to retake quizzes to pass them, or if they decide to watch some of the lessons over again.

One of the great parts about the Retail Sales Academy is that the course is self-paced and completely accessible on any device with Internet connection. Each employee can go at the speed that’s right for them and train whenever it’s convenient.

But actually, the training never really stops. Your employees will get automatic follow up lessons delivered to their email for as long as they are part of the Retail Sales Academy. You never want them to stop training, stop learning and stop improving.

What about seasonal employees that I hire for a short time and then they go away?

Of course, you definitely want to give your seasonal staff sales training. You might as well get the most out of them during the time they are selling in your store!

It’s super easy to add an employee as a Retail Sales Academy user and it’s just as easy to make them “inactive” when they are done. PLUS, if that same person comes back again the next year all you have to do is make them “active” again and all their training records are still there.

Do I need any special computer software to run the Retail Sales Academy?

Nope, no special software to download or install. It’s all online and completely accessible with only an internet connection. The Retail Sales Associate is responsible for the overall guest experience by developing professional relationships with customers, providing knowledgeable solutions for our customer’s wireless needs, and providing world class customer service. • Greet all customers in a professional, friendly, and timely manner, in person and via the store telephone

• Create an outstanding customer experience

• Communicate effectively to identify the best product or service to match the needs of the customer

• Develop and maintain business relationships with new and existing customers

• Provide marketing efforts to solicit and promote new business inside and outside of the retail store

• Perform store operation procedures including opening/closing the retail location, cashier duties, completing product inventory, and maintaining a cleanliness of the shared work area

• Demonstrate integrity when working with customers, company policy, monetary transactions, product supply, and work relationships

• Troubleshoot, diagnose, and repair wireless products through Service & Repair procedures; process receipts of service and repair transactions

• Assist in other tasks and duties assigned by management

• High school diploma or equivalent; 2 year/associate’s degree preferred
• Previous retail sales and customer service experience
• Excellent communication and effective problem solving skills
• Strong organizational and time management skills
• Professionalism, energetic, and positive attitude
• Availability of flexible scheduling to include days, evenings, and weekends
• Reliable transportation
• Basic math skills
• Basic computer skills
